Learning and Development Manager

Job Summary

As the Learning & Development Manager, you will be responsible for building and driving the L&D strategy for an organization with a distinct operating model: project- and campaign-based, fast-paced, cross-functional (Creative, Client Service, Strategy, Digital Media, Social, etc.), and shaped by a highly creative culture.

This role goes beyond “organizing training.” It requires the ability to design capability development pathways suited to the specific realities of an agency environment — a young, energetic workforce and skills that must continuously evolve with industry trends (creative excellence, digital advertising, data, AI, and more). You will act as a strategic partner to leadership and department heads in building team capability, retaining talent, and nurturing a culture of continuous learning.

Job Responsibility

1. L&D Strategic Planning

  • Develop and execute an annual L&D roadmap aligned with the organization’s business objectives and Global/Regional network direction (where applicable).
  • Partner with Department Heads (Creative, Client Service, Strategy, Digital Media, Social, etc.) to identify skill gaps by role.
  • Design clear career development pathways to support long-term talent growth and retention.

2. Program Design & Delivery

  • Design and deliver training programs tailored to the agency context.
  • Diversify learning formats: in-house workshops, guest speakers and industry experts, e-learning, 1:1 coaching, on-the-job learning through real projects, and knowledge-sharing from the Global Network.
  • Collaborate with the HQ/Regional L&D team to roll out global training standards while localizing content for the Vietnam market.

3. Performance Measurement

  • Establish evaluation metrics for training effectiveness, linked to business KPIs (client retention, pitch quality, speed of capability development, etc.).
  • Track and analyze training data to optimize budget allocation and program content.
  • Manage the L&D budget effectively, accounting for the project-driven and variable cost nature of agency operations.

4. Stakeholder Engagement

  • Build strong relationships with HR, Department Heads, and the BOD to ensure L&D initiatives stay grounded in real operational needs.
  • Communicate the value of L&D programs across the organization to foster a proactive learning mindset.
  • Serve as the go-to advisor for mid-level managers on team capability development.

5. Innovation & Technology

  • Stay current on emerging training trends and learning technologies (learning platforms, AI in training, etc.).
  • Apply new tools and platforms to enhance the learning experience, particularly suited to the agency’s young workforce.

6. Change Management & Culture

  • Foster a culture of continuous learning within an environment defined by deadline-driven, fast-paced work.
  • Support employees through transitions related to organizational changes, major client shifts, or new business direction.

Required Skills/ Abilities

  • Strategic thinking: able to build and execute L&D strategies aligned with business goals.
  • Instructional design skills, with creativity suited to agency culture.
  • Data analysis skills to evaluate training effectiveness and optimize resources.
  • Strong communication and relationship-building skills across all levels and different departments/teams, each with distinct personalities and development needs.
  • Flexibility and adaptability in a fast-changing environment.
  • Strong English and seamless cross-cultural communication skills, enabling effective collaboration with Global/Regional teams.
  • Experience in change management and building a learning culture within a fast-paced, dynamic organization.

Experience and Education

1. Professional Experience

  • Minimum 5–8 years of experience in HR/L&D, with required prior experience working at an advertising, communications, or creative agency in an equivalent L&D/HRBP role.
  • Strong plus: candidates with a background in Client Service/Account Management at an international advertising agency — a deep understanding of clients, market trends, industry shifts, workflows, and pitching/campaign culture will help design training programs that are grounded in real agency realities.
  • Solid understanding of agency-specific operations: project-based, multi-client models, fast pace, and a creative-driven environment.

2. Education

  • Bachelor’s degree in Human Resources, Communications, Business Administration, or a related field. An advanced degree (MBA or Master’s) is a plus.

3. Certifications (Preferred, not required)

  • Professional coaching certification, CPLP (Certified Professional in Learning and Performance), APTD (Associate Professional in Talent Development), or equivalent L&D certifications.
